연구배경: 혈액투석실 간호사는 다양한 문제를 가지고 있는 혈액투석환자를 간호하는 일 외에 감정적 소진, 추가적인 행정업무로 인한 업무과부하 등으로 직무만족 정도가 감소하는 것으로 알려져 있다. 따라서 혈액투석실 간호사의 직무만족 향상을 위해 다양한 요인을 고려하여 직무만족 향상을 위한 중재를 제공할 필요가 있다. 연구목적: 본 연구의 목적은 혈액투석실 간호사의 근무환경과 일과 삶의 균형이 직무만족에 미치는 영향을 파악하기 위함이다. 연구방법: 본 연구의 설계는 서술적 상관관계 연구이다. 연구대상자는 3개 지역 소재 총 10개 의료기관의 혈액투석실에서 3개월 이상 근무하였고 연구 참여에 자발적으로 동의한 간호사 140명이다. 자료수집 기간은 2023년 3월 1일부터 4월 5일까지이며, 자료수집은 총 99문항으로 구성된 온라인 설문지를 사용하여 시행하였다. 연구도구는 간호근무환경, 일과 삶의 균형, 직무만족도를 사용하였다. 자료 분석은 SPSS/WIN 25.0 프로그램을 이용하여 연구대상자의 특성, 간호근무환경, 일과 삶의 균형 및 직무만족 정도는 빈도, 백분율, 평균, 표준편차, Independent t-test, one-way ANOVA 분석을 하였고 변수의 상관관계 확인을 위해 Pearson’s correlation coefficients로 분석을 하였다. 또한, 혈액투석 간호사의 직무만족에 영향을 미치는 요인은 Hierarchical multiple regression analysis를 이용하여 분석하였다. 연구결과: 대상자의 간호근무환경 정도는 2.34±0.44점, 일과 삶의 균형 정도는 3.14±0.77점, 직무만족 정도는 3.05±0.50점이었다. 일반적 특성에 따른 직무만족 정도는 병상 수(F=3.54, p=.032), 1인당 담당 환자 수(F=9.09, p<.001)에서 통계적으로 유의한 차이가 있었다. 직무만족은 간호근무환경(r=.76, p<.001), 일과 삶의 균형(r=.57, p<.001)과 유의한 정적 상관관계가 있는 것으로 나타났다. 대상자의 직무만족에 영향을 미치는 요인은 간호근무환경(β=.63, p<.001), 일과 삶의 균형(β=.26, p<.001), 간호사 1인당 담당 환자 수 7명이상(β=-.17, p=.016), 간호사 1인당 담당환자 수 6명(β=-.14, p=.045), 병상 수 300병상이상(β=-.12, p=.025), 병상 수 100병상 이상 300병상 미만(β=-.11, p=.040) 순으로 나타났다. 이들 변수는 대상자의 직무만족 정도를 총 68%를 설명하는 것으로 나타났다. 결론: 본 연구결과를 바탕으로 혈액투석실 간호사의 직무만족 향상을 위해 간호근무환경 개선을 위한 인적, 물적 지원과 병원의 정책에 참여할 수 있는 기회를 제공할 필요가 있다. 또한, 업무와 개인적인 여가, 건강관리, 성장을 함께 도모할 수 있도록 혈액투석실 업무 관련 제도적 정비 및 다양한 지원이 필요하다.

Objective: This study aimed to investigate the impact of work environment and work-life balance on job satisfaction among hemodialysis nurses. Method: This descriptive correlation study included 140 nurses who had worked for >3 months in hemodialysis rooms of 10 medical institutions located in 3 regions and voluntarily agreed to participate in the study. Data collection was conducted from March 1 to April 5, 2023, using an online questionnaire consisting of 99 questions. Nursing work environment, work- life balance, and job satisfaction were used as research tools. Frequency, percentage, mean, standard deviation, independent t-test, and one-way ANOVA were analyzed for participant characteristics, nursing work environment, work-life balance, and job satisfaction using the Statistical Package for the Social Sciences Windows version 25.0 program for data analysis. Pearson’s correlation coefficients were used for analysis to confirm the correlation of variables. Additionally, hierarchical multiple regression analysis was performed for factors influencing the job satisfaction of hemodialysis nurses. Results: The degree of the nursing work environment, work-life balance, and job satisfaction of the participants were 2.34±0.44, 3.14±0.77, and 3.05±0.50 points, respectively. A statistically significant difference was found in the degree of job satisfaction according to general characteristics in the number of hospital beds (F=3.54, p=.032) and the number of patients in charge per person (F=9.09, p<.001). Job satisfaction demonstrated a significant positive cor- relation with the nursing work environment (r=.76, p<.001) and work-life bal- ance (r=.57, p<.001). Factors influencing the participant’s job satisfaction were the nursing work environment (β=.63, p<.001), work-life balance (β=.26, p<.001), and the number of patients per nurse who was in charge of ≥7 (β=−.17, p=.016), 6 patients per nurse (β=−.14, p=.045), and >300 beds (β=−.12, p=.025), The number of beds appeared in the order of ≥100 and <300 (β= −.11, p=.040). These variables explain a total of 68% of the participant’s job satisfaction. Conclusion and Recommendations: Based on the study results, providing opportunities to participate in hospital policies, providing sufficient manpower and material support for work, and allocating an appropriate number of patients per nurse, etc., will improve the job satisfaction of nurses in the hemo- dialysis room. Work and life should be balanced by paying attention to leisure activities and health care. Additionally, efforts, such as granting autonomy to work and raising wages suitable for the work characteristics of the hemodialysis room, are needed.
