연구목적: 본 연구의 목적은 중소병원 간호단위 관리자의 간호관리역량에 미치는 영향을 파악하기 위한 서술적 조사연구이다. 연구방법: 연구대상자는 100병상 이상 300병상 미만의 중소병원 간호단위 관리자를 대상으로 편의표집 하였다. 자료수집은 2022년 10월 9일부터 11월 4일까지 총 105문항으로 구성된 온라인 설문지를 이용하여 수집되었다. 연구도구는 일반적 특성, 적응유연성, 간호근무환경, 간호관리역량 도구를 사용하였다. 자료 분석은 SPSS/Win(Version 25.0) 프로그램을 이용하여 일반적 특성과 적응유연성, 간호근무환경, 간호관리역량에 대해 평균, 표준편차, independent t-test, ANOVA 분석을 하였고 변수의 상관관계 확인을 위해 Pearson’s correlation coefficients 분석을 하였다. 중소병원 간호단위 관자의 간호관리역량에 미치는 영향을 확인하기 위해 위계적 다중회귀분석(Hierarchical multiple regression analysis)을 이용하였다. 연구결과: 대상자의 간호관리역량 수준은 152점 만점에 119.06±17.68점이었다. 일반적 특성에 따를 간호관리역량 정도는 나이(F=8.75, p<.011), 학력(F=4.75p=.010), 관리자역량 교육(F=3.38, p=.001)에서 통계적으로 유의한 차이가 있었다. 간호관리역량은 적응유연성(r=.67, p<.001), 간호근무환경(r=.69, p<.001)과 양(+)의 상관관계가 있었으며, 적응유연성은 간호근무환경(r=.53, p<.001)과 양(+)의 상관관계가 있는 것으로 나타났다. 즉, 적응유연성이 높을수록 간호근무환경 좋을수록 간호관리역량이 높은 것으로 나타났다. 간호관리역량에 영향을 미치는 요인은 간호근무환경(β=.41, p<.001), 적응유연성(β=.38, p<.001)으로 나타났으며, 간호근무환경, 적응유연성이 간호관리역량에 영향을 미치는 요인으로 확인되었다. 회귀모형은 F=29.20, p<.001이며 설명력은 62.4%로 확인할 수 있었다. 결론: 본 연구 결과에서, 중소병원 간호단위 관리자의 간호관리역량, 적응유연성과 간호근무환경은 세 변수 간 유의한 상관관계를 보였다. 따라서 중소병원 간호단위 관리자의 간호관리역량을 향상시키기 위해서는 적응유연성과 간호근무환경을 높이기 위한 지속적인 교육과 훈련이 필요하며, 양질의 간호 서비스를 할 수 있도록 조직적 차원인 간호근무환경의 개선이 절실히 요구된다.
